The Client Story: How TSP Helped a Financial Services Organization Build an Executive Assessment Process for a High Volume of Candidates

The Background:

Our client is a financial services organization on the Fortune Top 100 list of Largest US Companies and Best Places to Work. Both credentials make them an employer of choice in their geographic area and industry. In addition, our client has a very strong culture and commitment to building from within, resulting in very strong internal candidates for executive-level roles. Those combined lead to high volumes of both internal and external candidates.

The Challenge:

At the executive level, a hiring mistake can disrupt both the business and culture. The candidate pool requires objective assessment of strengths and weaknesses and culture fit. The hiring teams recognized a bias existed in hiring managers who were familiar with some internal candidates. This reinforced the need for scientifically sound assessment methods of assessing candidates.

The Goal:

TSP’s in-house team of Industrial/Organizational psychologists administered a two-phase executive assessment process for all finalists for AVP-level roles and above.

The Process:

The process begins with an initial consultation between TSP, the hiring manager, and HR leaders to better understand the success profile for the role. Candidates then complete several online tests to identify behavioral tendencies tied to performance, including organizational culture fit, emotional intelligence, decision-making processes, and strategic thinking. Next, one of our Industrial / Organizational psychologists meets with each finalist for a 90-minute interview to measure behavioral tendencies at work and their alignment with the role.

The Outcome:

The Executive Assessment Program has been integrated successfully at the AVP-level and above. We have completed nearly 200 executive-level assessments for this client since we began our partnership in 2014. On average, that is about 40-50 per year within Marketing, Legal, Finance, Underwriting, and other business units.

Our role in delivering the assessment has expanded significantly throughout the organization. Feedback from all stakeholders (executive recruiting, HR, hiring managers, and candidates) has been positive, noting our tools help them differentiate between finalist candidates through objective measurement of critical competencies.
